A Comparative Cognitive Mapping Study on Tourism Students' Perceptions of Toxic Leadership

Özet

The concept of toxic leadership refers to a management style that exhibits destructive behavioral patterns in organizational structures and is characterized by dysfunctional personality traits. The negative effects of this type of leadership style on organizational processes and its associated costs make it necessary to examine toxic leadership systematically. The identification of toxic leadership behaviors and the analysis of their effects are critical for organizational sustainability. This study aims to examine how tourism students perceive toxic leadership behaviors in the context of cause and effect relationships. The research was designed as a qualitative case study. Cognitive mapping method was used to collect data. Laddering interview technique was used to derive cognitive maps. The maps created and data obtained from 40 students studying at Kocaeli University Faculty of Tourism in Türkiye were analysed with the Decision Explorer 3.3.0 software. Central, Cluster, Hieset, Potency and Collapse Analyses were performed on the obtained maps. The total duration of the interviews, which lasted 41 minutes on average, lasted 27 hours and 36 minutes in total. The findings reveal that leadership behaviors reducing employee motivation have the highest impact on students' perception of toxic leadership. In addition, our study shows that perceptions differed according to the department of study, gender and experiences with toxic leaders. Results are presented by drawing comparisons between cognitive models of gastronomy and culinary arts and hospitality management students with each other, the cognitive models of male and female students with each other, and finally the cognitive models of students who have and have not worked with toxic leaders before. The research contributes to the understanding of toxic leadership in the context of tourism education and the tourism sector in general.
